How Retail Recruiters Can Fight the 60% Industry Turnover Rate Yes, you read that right: the turnover rate in retail right now is a little over 60%, more than quadruple the United States average across all industries. Even the turnover rate for CEOs in retail is high right now (23%), albeit probably for different reasons. Retail positions like cashiers and inventory workers already need to be filled at tremendous volumes each year just to keep pace with demand, and the incredibly high turnover rate only exacerbates the problem. How are recruiters supposed to do their jobs such an environment? It might sound like an impossible taskâ€"but it doesn’t have to be. There are a number of strategies that recruiters and other HR employees can use to both reduce that turnover rate and hire more efficiently overall, leading to cost savings in the long run. Before you can implement those strategies, however, you need to gain an understanding of the factors that lead to high turnover in the first place, and how those factors pertain to modern recruitment methods. The Causes of High Turnover Because many retail jobs are seasonal, a certain amount of attrition is essentially baked into the process. Of course, this doesn’t make it any easier to hire in huge volumes once or twice a year and then start the same process from scratch the next year, but we’ll get to the that later. For non-seasonal jobs, employees might leave for better pay elsewhere, or they might feel like they’re not being offered enough opportunities for career growth, or they’ll find that the work or the working conditions simply aren’t what they expected them to be. In each of the cases listed above, there is a serious disconnect between the expectations of the employee and the reality that’s being offered to them. It’s hard to place any blame hereâ€"most people’s expectations for particular jobs are shaped by their impressions of the retail industry as a wholeâ€"but it’s the job of recruiters put a message out into the world and then make sure they can back that message up. This is a two-way street: you can convince more engaged applicants to come aboard if you demonstrate real potential for career growth, but you have to actually deliver on that promise once they’re hired. By the same token, if you can set expectations clearly and concisely for seasonal hires, you might have an easier time asking them back during future hiring pushes, reducing your hiring costs by way of a more robust talent pool. Employer Branding in the Retail Industry In the paragraph above, we spoke of the different ways you can position your business in order to attract job candidates. But once you’ve developed a clear employer brand message, how can you be sure that you’re reaching the right applicants with that message? The simple answer is that you should take to social media and other web channels where your ideal job candidates already spend their time. By opting for sites where passive job candidates already spend their time, you can make sure that your brand narrative reaches not just people who are actively hunting for jobs, but those who might already have jobs but who could be convinced to take a better offer elsewhere. This is, in some ways, especially crucial when it comes to seasonal hiring because you can greatly reduce hiring costs by making sure that your business is already top of mind for potential candidates when those seasonal roles become available. Okay, but what should this employer branded content actually look like? Obviously, it will vary from one company to another, but it’s likely to start with your existing team. Highlight their daily victories and the ways that your company offers them value. This might look like relative schedule flexibility, a fun work environment, or perks like free coffee and snacks. Make sure this content is optimized for mobile since that’s how many or most of your best applicants will encounter it. Give them the chance not just to apply for the job (ideally quickly and easily) but to sign up for a newsletter or stay connected to you in some other way. By doing so, you’ll create the beginnings of a real talent pool, which will speed up future hiring and reduce future hiring costs. High Volume Recruitment The tactics we outlined above aren’t just a way to attract more applicantsâ€"they’re a means of attracting better applicants. If you can offer real career advancement and get the attention of those are actively interested in advancing their careers, you can begin to create better alignment between your companys goals and those of your candidatesâ€"likely leading to lower attrition overall. If instead of offering career advancement you’re offering some other source of value, you’ll be able to more effectively engage candidates who are interested in whatever that value isâ€"whether it’s comparatively high wages, nice employee perks, or anything else that would get prospective employees excited. Better applicants should mean better hires, which should mean lower turnover rates. But even beyond that, these tactics can lay the important groundwork when you’re faced with the task of hiring large volumes of people. How? Simply put, if you engage in continuous employer branding activities, you’ll build up not just a talent pool full of interested applicants, but a robust recruitment marketing infrastructure (i.e. a set of preferred channels, best practices, and performance benchmarks). This way, rather than reinventing the wheel for every holiday shopping season, you can simply pull from your talent pool as needed while you rely on your employer brand messaging to keep that talent pool healthy. The Leader’s Guide to Team Productivity Imagine you have a team of skilled, talented, and educated professionals. Each team member has relevant training and experience, a good attitude, and a solid work ethic. They even get along with each other. And when all these pieces fall into place, they get resultsâ€"they deliver high-quality projects on time and to spec. The problem is the pieces don’t always fall into place. One teammate promises to deliver and then doesn’t. He or she forgets deadlines, misses meetings, misplaces important communications, loses track of to-dos, then apologizes profusely for the inevitable blunders. One person’s fumbles send the whole team scrambling. The result is failed projects, frustrated teammates, and financial losses. Sound familiar? People come to the workplace with various skill sets and backgrounds. They know how to navigate applications, develop programs, design products, oversee communications, manage resources, devise strategies, or lead people, but few are versed in workflow management, and even fewer have been through formal training for it. Nobody gets a degree in productivity. We recently asked 1,160 professionals to tell us how individual performance affects team productivity within their organizations. This is what they said. 94% have at least one teammate who frequently misses deadlines. 91% have at least one teammate who forgets tasks and appointments. 85% have at least one teammate who appears busy but fails to complete tasks on time. 91% have at least one teammate who spends too much time on unimportant tasks. And 9 of 10 say when even one teammate commits any of these blunders, the team and organization suffer. Morale, trust, productivity, quality, customer service, and profitability decline. People can have good intentions and rich technical backgrounds yet still overestimate their ability to manage workload. In fact, we’ve found that as a person’s roles and responsibilities increase, their productivity practices begin to fail them. In order for team members to thrive in a world of endless tasks and inputs, they must develop a few key productivity practices. This is good news. By adopting just a few vital skills, team members can learn to execute effectively on time and inoculate themselves from mishaps and bungles. Here are a few skills teams can begin practicing today for increased effectiveness. 1. End with Action At the end of every meeting, identify a clear next action and a plan for follow-up. Never settle for a vague course of action, such as “Let me work with this for a bit.” Instead, identify concrete next actions by specifying who will do what by when and who will follow up. This not only ensures projects move forward seamlessly but also reduces the need for future meetings. 2. Create a Capture Culture One of the most important but widely overlooked productivity skills is that of capturing tasks, assignments, and ideas in a trusted tool, whether that be a notepad, calendar, or app. When team members consistently capture commitments, they not only are more apt to get work done on time, they also foster trust. When you capture an assignment following a discussion with your teammate, you communicate that you care. And when teammates see you capture tasks, their confidence in you increases. 3. Do the Right Stuff There are three modes of work, and every team member should dedicate time for each. Define work: process inboxes, in-trays, or other requests and clarify inputs into next actions. Do predefined work: complete clarified tasks from calendars or to-do lists. Do undefined work: work on unplanned, irregular, or emergency tasks as necessary. Without boundaries, people tend to spend their time on whatever is latest and loudest rather than on key priorities. Conversely, when team members dedicate blocks of time for each kind of work, and the team has a culture of respecting those boundaries, they complete critical projects and tasks. 4. Make It Okay to Say “No” A “yes” mentality will backfire the minute your yes men have too much on their plate. Avoid dropped balls and missed deadlines by making it okay to renegotiate tasks or decline requests. But here’s the key: frame negotiations not as a complainer craving less but as a contributor craving focus. Instead of “no, I don’t have time for that,” communicate your desire to focus on the right priorities. Foster a culture where teammates seek real solutions rather than agree to every request out of a sense of obligation. Managers can praise this behavior to spur focus and engagement. Workplace productivity is a team effort. To influence how team members do their work, organizations must intentionally create norms for how work is done. They can do this by equipping teams with proven productivity skills. When team members have a shared understanding of how to effectively manage workflow, they foster focus, trust, and accountability. How Successful Women Support Each Other To Advance Their Careers - Do you want to advance in your career but keep feeling blocked? Having a hard time being heard or getting promoted? Smart women today have figured out how to partner together to overcome workplace barriers and move up the ladder. The truth is, we women have created this advancement for ourselves, so we should celebrate our gains. But we are still far from having an equal share of leadership, opportunity, funding, and authority at work. I want to talk about ways we can harness our awesome power as women to gain more traction at work. Diverse women need to work together in partnership towards equality because we will all benefit from using the power of our full numbers. (When I say women, I mean everyone who identifies as a woman no matter her gender expression or biological sex.) Anger can be a great motivator, and right now women have plenty of reasons to be angry and frustrated. However, we weaken our ability to make change if we allow ourselves to be derailed by our differences: ethnicity, socioeconomic status, race, national origin, gender identity, attitudes and more. I’m saddened to see the unraveling of the coalition that staged the Women’s Marches because it’s not reasonable to think all women are going to think alike. We need to acknowledge our differences and, at the same time, focus on what we have in common and partner together for equality. If we’re lucky, men may help us, but women have to lead the way and ask for what we want. This is where our greatest strength lies. Focus on How We Succeed, Not Barriers That Keep Us Down We must support each other to overcome the barriers between us and create the changes that we want. The many chapters in the history of the oppression of women are truly horrifying, and the current state of politics and business is still far from our goal. But rather than focus on women’s suffering, I choose to focus on our vision of the future because that is where we can create change. Rather than focus on lack, I choose to focus on the abundance I’ve seen women create when we collaborate and share our power and resources to get things done. Working together makes us successful because by coming together in groups, we can: Clarify our vision and goals Learn new ideas, skills, and approaches Strategize for success Overcome our fears Multiply our influence Encourage each other and keep our spirits up Overcome opposition and punishment Provide empathy, compassion, and comfort to one another Improve our health and longevity Experience the joy of connection with other human beings With so many benefits to be had, let’s unite and partner together for an equal opportunity for all of us. Women And Moms Everywhere Are Strong, Powerful Leaders Women possess truly awesome strengths and power that are essential to the human race.    As women we not only create babies, but we create families, communities, businesses, and nations. The truth is though, that despite all our contributions, we have been excluded from most power structures. Activist women have long worked to change that, and recent events show that millions of us are eagerly working for change. This is great because hundreds of studies have shown that the more women rise to power in business, politics, and culture, the better life becomes for everyone (women, men and children) in that community. Brave and determined women are listening to and supporting each other as never before, standing together to demand equal opportunity and safety. Rather than being goaded into criticizing and undermining each other, women understand that supporting other women is a really, really good thing. Stereotypes Train Us To Be “Feminine” â€" and Powerless Women are rearranging the ways they view themselves. For thousands of years women have been trained to emphasize their traits considered to be “feminine,” such as submission, affection, sensitivity, and emotion. Around the world, such feminine traits are consistently assigned low status and diminished power. Men on the other hand are stereotypically trained to be active and aggressive, set the goals, choose the path, execute the vision, and delegate authority. Worldwide, the vast majority of power positions are still filled by men: in the developed West the power players are mostly white men, while in the rest of the world men of color run the show. So, it’s natural that men have always been in charge, right? Wrong! This stereotyping excludes women from leadership roles and even worse, women have internalized an unconscious bias against our own ability to lead. I cringe when I hear women say they don’t have any power. We make over 85 percent of purchasing decisions. We have the power of the purse and widespread influence over our families and communities. I want to help women see that their stereotypically “feminine” traits such as collaboration, inclusion, and relationship building are actually powerful tools, not cement shoes. High-achieving women everywhere have broken that restrictive mold to organize their coworkers, develop successful businesses, and even govern nations. It’s obvious that we can exercise our power. Women Leaders Command and Inspire Women’s work and strengths are needed and used everywhere in business, in the home, in our communities, and across our nations. Even though those contributions are not always recognized and valued, all those institutions would collapse without our support. The truth is, women lead every day in our families, schools, churches, businesses, neighborhoods, and communities. When we influence others and guide them to take action, we are exercising our leadership. So…if women are so essential to society and if we lead all the time, everywhere, how can we help more women rise into leadership? Of course, we need to keep working to remove patriarchal barriers. Yet, our biggest opportunity for change right now is to change the way we think about ourselves as leaders. We can and must remove the psychological and emotional biases within ourselves that hold us back. Each woman who breaks through these barriers is more likely to make meaningful change. Look at the 116th US Congress, elected in November 2018: Nearly one fourth are women compared to one fifth of the previous Congress 47 of them are women of color (up from 38 in the last Congress) This is good progress, but leadership in business still lags behind: One twentieth (5 percent) of Fortune 500 CEOs are women Just 14 percent of executives and top managers at SP 500 companies are women Obviously, there’s a lot of room for growth here. Since modern business and political systems are slow to recognize the financial and other benefits of promoting women into leadership, what will it take to get more women at the top? Having just one woman in a company’s executive suite can triple the number of women promoted to managers. So, partnering together to advance just one woman in the C-suite will help every woman at that company. What Is Your Definition of Power? My friend Gloria Feldt, founder of Take The Lead, says many women shun leadership because they don’t want to have “power over” other people. We’ve been on the wrong end of that relationship too often ourselves and don’t want to lord it over others. But when Feldt re-frames leadership as the “power to” accomplish a goal, women feel differently. Women love to find or build supportive communities of women. Whether the group is small or large, formal or casual, work related or community based, local or international, it’s where we can find reassurance, confidence, hope, ideas, and joyful connections. We are learning to share scripts and strategies with other women to: Define ourselves by our strengths Stop undermining ourselves and others Effectively navigate “mean” office politics End sexual harassment and violence Cultivate a supportive workplace Recruit strong allies among women and men When we do these things, we can make sure women’s voices are heard and that they get the credit for their accomplishments. Speak up when another woman is criticized or undermined and set the record straight. Counteract hurtful comments with support and facts. End harassment and violence and create safety for women. Ask for fair employment policies and evaluations that level the playing field. Which of these things could you do today? Importance of taking breaks at work More and more job descriptions now include a phrase similar to: must be able to work in a fast-paced environment. This may be the type of environment you find yourself in now, where there is more to get done than we have time for. In this type of environment, we focus our energy on the GO, GO, GO items. We immediately start working when we enter the office, eat lunch at our desks while working, and rarely get up unless we need to use the restroom. Even though this seems productive, it’s critically important to know when it is time for taking breaks at work during the day. Even the most energetic person cannot operate successfully without taking a break at work! Consider the following points: By taking a break at work throughout the day you can increase your productivity and efficiency. Walking away from your work for a 5-15 minute break will allow you to decompress. Your stress level may decrease. Your body and mind can be refreshed and you will actually return to your desk with a higher performance level. A break can increase your attention and improve your focus on your work. Mistakes can happen at an increased rate if you don’t take some time to refresh your mind as well as your body. Taking breaks at work can increase your energy without you needing to consume extra amounts of caffeine to stay alert. Just give it a try! Taking a break at work or, better yet, several breaks can give you a fresh perspective and fresh outlook on your work. Dont be shy - take the initiative in your job search! One of my career coaching clients, Andrea, sent me this email before a recent career coaching call: I went to Catholic Charities of Atlanta to volunteer as a Job Skills Coach with refugees. As I was letting the volunteer coordinator know my desire to work in career services she mentioned that there was an Employment Specialist position open. I ended up interviewing for the position last Wednesday and I should hear this week about a 2nd interview. Very excited. The pay is lower than Id like but it would be a foot in the door. Way to go Andrea! Look at what shes telling us here. She took the initiative to walk into a place shed like to work, asked if she could volunteer there and after a couple of weeks, when she let them know she wanted to work there full time, she ended up with an interview.
